PRAKTIK KERJA DENGAN KETERLIBATAN TINGGI DAN PENGEMBANGAN SDM STRATEGIS: PEMBERDAYAAN PSIKOLOGIS SEBAGAI JALUR MENUJU KINERJA PEGAWAI PEMERINTAH

Penelitian ini menguji pengaruh High-Involvement Work Practices (HIWP) dan Strategic HR Development (SHRD) terhadap kinerja pegawai pemerintah melalui pemberdayaan psikologis pada Satuan Polisi Pamong Praja Provinsi Sulawesi Selatan. Model dibangun untuk menjelaskan dua jalur pengelolaan sumber daya manusia, yaitu keterlibatan pegawai dalam proses kerja dan pengembangan SDM yang terhubung dengan kebutuhan strategis organisasi. Analisis menggunakan Structural Equation Modeling berbasis Partial Least Squares terhadap tabulasi berukuran 140 observasi dengan 22 indikator. Hasil penelitian menunjukkan seluruh indikator memiliki outer loading 0,851-0,931, seluruh konstruk memenuhi reliabilitas dan validitas konvergen, serta validitas diskriminan berdasarkan Fornell-Larcker dan cross loading. HIWP dan SHRD berpengaruh positif dan signifikan terhadap pemberdayaan psikologis dan kinerja pegawai, sedangkan pemberdayaan psikologis juga berpengaruh positif terhadap kinerja. Dua pengaruh tidak langsung melalui pemberdayaan psikologis terbukti positif dan signifikan. Nilai R² sebesar 0,420 untuk pemberdayaan psikologis dan 0,599 untuk kinerja pegawai, dengan SRMR 0,040 dan NFI 0,922. Temuan memperlihatkan bahwa keterlibatan kerja dan pengembangan SDM strategis bekerja melalui mekanisme psikologis yang saling melengkapi dalam menjelaskan kinerja.
